this should be a % system, the more hours they work, the more money they make, the longer they have been in your studio, they should get higher %
also, you can have competitions, like whoever makes the most on camprime.com (just an example from the top of my hat ) gets 10% more from their camprime income.
you should also give hints how hard it is to work from home, how the chargebacks are high, and how they can afford a decent internet connection with enough upload speed, and how their income would drop.
i would suggeest running more than one site at the same time, and train your girls good ( i can help you with that ), to make sure they are good.
i have seen a super studio where the girls ( avarage non super beauties ) worked on 15 sites at the same time, one pc, and even the ugliest mage $300 per shift..
The super beauties should do fine with less sites..
